There’s a conversation happening inside companies like Microsoft right now, and it’s one most public AI discourse refuses to have.
AI makes senior developers faster. It also makes junior developers worse — and there are fewer junior jobs to go around.
This week, two Microsoft executives published a paper that put numbers to a fear that’s been simmering in engineering teams for the past year. And an Anthropic-backed study backed it up from a completely different angle.
Here’s what the data actually says, and what it means if you’re early in your career — or if you’re hiring.
What Microsoft’s Execs Found
Mark Russinovich and Scott Hanselman didn’t write a blog post. They wrote a paper, and it’s worth reading carefully.
Their core observation: AI coding assistants create a productivity split.
Senior engineers use agents to move faster. They have the context to verify outputs, catch subtle bugs, and recognize when the agent is confidently wrong. They treat AI like a capable but junior colleague — useful, but needing review.
Junior developers don’t have that context yet. They accept outputs they can’t evaluate. The agents introduce bugs they can’t spot. They fix race conditions by inserting delays. They return code that works in tests and fails in production.
The result, as Russinovich and Hanselman put it, is a “drag” on early-career engineers. Not a boost.
And then there’s the Harvard study they cite. Firms adopting generative AI sharply cut junior job postings. Senior hiring stayed stable. The math is straightforward: if one senior engineer with AI can output what used to require three people, you don’t hire two juniors — you just don’t hire them.
The Anthropic Study Is Worse
The Microsoft paper is an observation. The Anthropic randomized trial is a controlled experiment, and the results are harder to dismiss.
52 mostly junior engineers. Learning a new Python library. Randomized into groups — some with full AI code generation, some with AI for explanations only, some with nothing.
The group that fully delegated to AI scored 17% lower on comprehension quizzes. Full delegation (let the AI write the code) produced scores below 40%. Using AI for explanations — asking it why rather than write this — showed no harm.
The mechanism is obvious in hindsight: if you never struggle with a problem, you never build the mental model to solve it. AI removes the productive friction that learning requires.
A parallel study at the University of Maribor confirmed the same pattern. Heavy AI code generation correlates negatively with student grades. Explanatory use doesn’t.
The Structural Problem
Here’s what worries me most about all of this.
Rust doesn’t fix this. Better prompting doesn’t fix this. More agentic tooling definitely doesn’t fix this.
The pipeline for producing senior engineers runs through junior engineers. You become senior by spending years doing things wrong, getting feedback, debugging at 2am, shipping something embarrassing, and learning from it. You build intuition by making mistakes in real codebases.
If AI removes the entry-level roles where that learning happens, the pipeline dries up.
In five years, when companies want senior engineers who can orchestrate AI effectively, where are those people supposed to come from? The ones who never had junior jobs? The ones who used AI to generate code they didn’t understand, got through their first two years on vibes, and never built the debugging muscles that come from actually being stuck?
This isn’t theoretical. Harvard’s data shows the hollowing has already started.
What I Think This Means
I’m not arguing for slowing AI adoption. The productivity gains at the senior level are real and significant. If you’re experienced, you should absolutely be using agents.
But a few things seem worth being honest about:
Hiring fewer juniors is a short-term optimization with long-term costs. The senior engineers you’re leaning on today came through junior pipelines that may not exist in five years. You’re borrowing against a future you’re dismantling.
“Use AI for explanations, not generation” is real advice. Especially if you’re early in your career. Ask it to explain the bug, not to fix it. Ask it why a pattern exists, not to write the pattern for you. The goal isn’t to avoid AI — it’s to not outsource the part that builds the skill.
Preceptor models work. Russinovich and Hanselman advocate pairing seniors with juniors specifically so juniors can learn to evaluate AI output. This is mentorship, basically. We already knew mentorship worked. We just need to actually do it.
The uncomfortable truth is that AI isn’t neutral here. It’s creating winners and losers inside engineering teams, and most companies haven’t figured out how to respond yet — other than quietly hiring fewer people who need to learn.
That’s a problem worth talking about.
